Abstract:
The purpose of this study was to identify determinants of employee job performance of civil
service organizations Gondar city administration. To this end explanatory, research design
and mixed approach of data collection, analysis and interpretation were used. The samples of
the study (254 in number) were involved from the population of 894 civil service employees
working in 13 organizations. Data collection tools and procedure used were questionnaire and
interviews presented to respondents upon personal contact. Data analysis procedure was
descriptive and inferential statistics using IBM-SPSS version 25. Descriptive statistics that
involved frequency and percentage distribution used to summarize demographic information
of respondents; mean and standard deviations to determine the situation of the study
organizations with respect to employee performance, competence and engagement, leadership,
work environment, compensation and benefits. Inferential statistics that involve correlation
and multiple regression analysis was made to determine the relationship and effect of
independent variables (competence and engagement, leadership, work environment,
compensation and benefits) upon the dependent variable – work performance. Results of the
analysis indicated that the study organizations are rated as relatively fair (3.5 on the average
on 5-point scale) with respect to only two of the seven variables – performance and engagement
level of employees; but poor with respect to training and development, leadership,
compensation and benefits, work environment and employee competency (because on the
average rating they were below 3.5). The combined effects of such variables were substantial
for they contributed 42.6% of the total variance of employee performance. However, the
separate effect of some variables as training and development, leadership on work
performance was found to be less significant because their beta weights were minimal.
Whereas the effects of work environment, employee competency, work engagement,
compensation and benefits on employee performance were found to be significant. Based on
such findings the study organizations were recommended to hire competent employees, build
the capacity of existing ones, improve work environment and benefits so as to enhance work
performance.
