ABSTRACT
Background: Low performances of health facilities are mostly associated with poor
healthcare worker motivation in the workplace and the burden is dominant in
developing countries like Ethiopia. In addition, Poor workplace motivation leads to
increased staff turnover, reduced levels of engagement, poor communication, and
lower productivity. However, there is limited evidence in this issue in Ethiopia.
Objective: The objective of this study aimed to assess the job motivation and
associated factors among healthcare professionals in Central Gondar zone primary
hospitals, Northwest Ethiopia, 2022.
Method: A facility-based cross-sectional quantitative study supported by qualitative
approaches was conducted from May 24 to June 24, 2022, in Central Gondar zone
primary hospitals. A simple random sampling technique was used to select the study
participants for quantitative and purposive sampling technique for the qualitative
part. Adjusted odds ratio (AOR) with a 95%Cl used to measure strength of
associations and variables with a p-value < 0.05 in the multivariable analysis were
considered significantly association with the outcome. Thematic analysis was done
for the qualitative part.
Results: In this study, 41.81% with a 95% CL [36.9, 46.6] of healthcare
professionals were found to have good motivation for their job. Being degree in
educational level (AOR=1.84, 95%CI [1.178, 2.874]), being satisfied with training
opportunities (AOR = 1.92, 95%CI [1.201, 3.083]) and not having a written job
description (AOR = 0.38, 95%Cl [0.224, 0.667]) were significantly associated with job
motivations. A qualitative finding was shown to be in line with quantitative findings.
Concussion and recommendations: healthcare professionals’ job motivation
status was relatively low (41.81%) compared with the previous study. Besides,
having a degree in educational level and being satisfied with training opportunities
were significant positive predictors of good job motivation, and not having a written
job description was a negative predictor of good job motivation. Responsible bodies
need to take interventions targeted at the identified associated factors to improve job
motivation.
